*Updated November 2026*

Most food tech startups that sell a physical product should hire a food safety and quality lead first, then an operations or supply chain lead who has worked with co-manufacturers, then a retail or channel sales lead who knows category buyers. Marketing comes after these three, because the first two protect you from recalls and stockouts and the third wins listings you can actually supply.

In food, safety and supply sit on the critical path before demand. A recall or an empty shelf can lose you a retailer that took months to win, and no campaign brings it back.

## Three kinds of food tech company, three different first hires

An alternative protein startup is a science and manufacturing problem. A consumer brand is a supply chain and retail problem, and software for restaurants or food manufacturers is closer to vertical SaaS.

THREE TEAM SHAPES (SUGGESTED FIRST THREE HIRES)

Alt-protein R&D

Constraint: a product that scales

Food scientist

Taste, texture, formulation

Process engineer

Bench to pilot plant

Regulatory affairs lead

Novel food approvals

Consumer brand

Constraint: safe product on shelf

Food safety and quality lead

Specs, labels, recall readiness

Operations and supply chain

Co-manufacturers, inventory

Retail or channel sales

Category buyers and distributors

B2B food software

Constraint: adoption on site

Engineers

Ordering and ERP integrations

Seller from the food trade

Knows how operators buy

Implementation lead

Has worked a shift on site

The rest of this guide follows the consumer brand path. For software, our [B2B SaaS hiring playbook](https://funded.club/blog/hiring-in-b2b-saas-startups) is the nearer neighbour.

## Recalls and stockouts are hiring problems first

At many young food brands, a founder handled quality with the first co-manufacturer and is now busy fundraising. Recalls tend to trace back to an undeclared allergen, a label error or an unchecked supplier change. Stockouts trace back to a single production slot and ingredient lead times nobody owned. In both cases a senior job was being done part-time by someone busy.

SUGGESTED CHECKLIST

Before you accept a national purchase order, someone on payroll can answer:

Who approves a change of ingredient supplier

Who signs off each label against the allergen matrix

How fast you can trace a lot back to raw materials

What happens if your co-manufacturer drops your slot

Who calls the buyer when a delivery will be short

If most answers are a founder, the first two hires are overdue.

## What each early hire should have done before

### Food safety and quality lead

Look for someone who has written HACCP plans, approved suppliers and signed off labels. Retailers often expect co-manufacturers to hold a GFSI-benchmarked certification such as SQF or BRCGS, and your quality lead should be able to audit against it. Ask candidates to walk you through a mock recall they ran.

The FDA in the US, the FSA in the UK and their equivalents elsewhere set the rules, and novel ingredients can need approval before sale. Check the detail with a food regulatory specialist.

### Operations and supply chain lead

The right person has scaled a brand through co-manufacturers before, negotiating production slots, running trial batches and managing a 3PL. Our guide to [hiring a head of operations](https://funded.club/blog/hire-coo-head-of-operations-startup) covers the wider remit.

### Retail or channel sales lead

Hire for relationships with category buyers in your channel, whether grocery, natural, club or foodservice, and a working knowledge of category reviews. Be careful with leaders from large brands who relied on a broker network and a big trade budget, because neither exists at Seed.

ILLUSTRATIVE, FOR A SEED-STAGE CONSUMER BRAND

Hire now

Food safety and quality lead

Retailers ask who owns this.

Operations and supply chain lead

Keeps the shelf full.

Retail or channel sales lead

Wins listings you can supply.

Not yet

Head of brand marketing

Demand you cannot supply annoys buyers.

Performance marketer

Wait for wider distribution.

Field sales team

A broker covers stores more cheaply.

## Worked example: a plant-based brand going national

Illustrative, swap in your own timings. A Seed-stage plant-based chilled brand of eight people sells through one regional retailer and has been offered national distribution. It uses one co-manufacturer, and founders still handle quality.

| When | Hire | What they unblock |
| --- | --- | --- |
| Months 0 to 3 | **Food safety and quality lead** | The retailer's supplier audit and approving a second co-manufacturer. |
| Months 1 to 4 | **Operations and supply chain lead** | Production at two sites and a 3PL that ships to retailer depots. |
| Months 4 to 7 | **National accounts lead** | Category reviews and promotion calendars. |
| Months 6 to 9 | **Demand planner** | Forecasts per retailer, so stock follows promotions. |
| Months 9 to 12 | **Finance lead with trade spend experience** | Retailer deductions can quietly erase margin. |
| Months 12 to 15 | **Shopper marketing manager** | Supply is stable, so promotion now pays back. |
| Months 15 to 18 | **Product development scientist** | Line extensions to defend shelf space. |

Quality comes first because the national retailer will audit before the first order, and a second co-manufacturer needs someone qualified to approve it. Shopper marketing waits until supply is stable, because promotions that empty shelves lose new buyers.

## Where Funded.club fits

We are a fixed-fee recruiting partner for funded startups across North America, Europe and APAC, and since 2019 we have helped 500+ startups from Seed to Series D. One dedicated recruiter runs each search end to end, with first screened candidates within 7 days and 33 days on average from kick-off to hire.

Our fee is fixed and agreed upfront, averaging 6 to 9% of salary against the 20 to 25% typical of contingency recruiters. For an illustrative operations and supply chain lead on $105,000, the fee is $7,500. Part is an advance at the start of the search and the balance when the candidate accepts, and if we do not deliver a shortlist of at least 3 qualified candidates within 30 days, you can claim the advance back in full. ## Frequently asked questions

### What should be the first hire for a food tech startup?

For a consumer food brand, usually a food safety and quality lead, closely followed by an operations lead with co-manufacturing experience. Alternative protein companies start with food scientists, and food software companies with engineers.

### Does a small food brand need a full-time food safety person?

Before national distribution, a qualified consultant can often cover it. Once retailers audit you or you add a second co-manufacturer, a dedicated quality lead is usually worth it.

### When should a food startup hire its first marketer?

Once supply is reliable across your main retailers, since demand you cannot fulfil leads to empty shelves.

### How is hiring for alternative protein R&D different?

The early team is scientific, with food scientists, process engineers who can scale from bench to pilot plant and a regulatory affairs lead. Commercial hires come later.
